At Stone Executive, we partner with developers, property companies, investment houses, and advisory firms that rely on exceptional leadership to drive performance across every stage of the market cycle. Our Real Estate Executive Search practice operates at the highest levels of the sector, identifying and appointing the leaders who shape strategy, secure and deliver major developments, and steward capital in an increasingly complex commercial environment. Combining deep market expertise with an extensive network of proven industry leaders, we go beyond assessing credentials and track records. We identify individuals with the leadership capability, commercial acumen, and cultural fit to create lasting value and deliver meaningful impact for our clients.
Real estate is no longer a sector where technical expertise alone is enough, which is why senior real estate recruitment and property recruitment now turn on leadership as much as track record. Today’s firms need people with the energy and judgement to create value in changing conditions, navigate shifting capital and regulation, and build teams that perform. Our consultants bring a genuine breadth of experience across the property market, which gives them a real understanding of where the talent sits and how to reach it. As part of our broader business and professional services practice, our real estate headhunters appoint with the precision the sector demands.
Most of our assignments in this sector sit at director, partner and senior leadership level, where a single appointment shapes the direction, performance and reputation of a business. We appoint across both the commercial leadership that drives investment and development and the professional leadership that runs the firm.
Real estate is not a single discipline, and a leader who excels in investment is rarely the obvious appointment in development or advisory. Stone Executive recruits across the full range of specialisms found in the modern property sector, matching each search to consultants who understand that specific market.
Within each, we appoint from experienced director level through to the partners and principals who lead the discipline, building each brief around the specific demands of that specialism.
Our property executive search work also extends into the living sectors. In build to rent, the private rented sector (PRS), purpose-built student accommodation, later living and affordable housing, running an operating platform and looking after residents are just as important as delivering the scheme itself, and we appoint senior leaders across each of these areas. Operating models differ considerably between these sectors, so our real estate headhunters look closely at how a candidate’s experience in one would carry across to another.
On the capital side, we work with REITs, property private equity firms, family offices and pension fund real estate teams. Leaders in these organisations need strong investment discipline alongside the standing to report to exacting investors and trustees. Where a search centres on land, planning and scheme delivery, it often runs alongside our property development recruitment practice.
Real estate board appointments encompass the chair, non-executive directors and committee chairs who oversee strategy and risk at listed property companies, REITs and larger private groups. Stone Executive appoints to these roles through a research-led search that assesses governance track record alongside a practical understanding of how property is valued and financed.
The audit committee chair is frequently the most challenging of these mandates. Because portfolio valuations underpin the financial statements of a listed property company or REIT, the role calls for recent and relevant financial experience, together with the confidence to challenge valuers and auditors on the judgements behind those figures. For the chair, boards usually look for sector credibility alongside a background in capital markets and investor relations.
We handle these appointments in step with our chair and non-executive director search practice, and we approach sitting directors and senior executives with the discretion that a board-level move requires.
The way property businesses are led has shifted, and the appointments they make now reflect it. Higher interest rates and a tighter capital environment have raised the premium on disciplined leadership, sustainability and ESG have become central to how assets are valued and managed, and the repurposing of stock from offices and retail into living and logistics has reshaped where the opportunities sit.
It shows most clearly in the leadership profile firms now look for. Technical excellence is taken as a given; what sets candidates apart is the commercial judgement to create value when the market is not simply rising, the credibility to raise and steward capital, and the ability to lead through change. The businesses that appoint for those qualities are the ones pulling ahead in a more demanding market.
Senior real estate appointments are easy to get superficially right and expensively wrong. A strong track record in a rising market does not always translate to a flat or falling one, and a brilliant deal-maker does not automatically make a capable leader of a team or a business. A search that screens for the deal sheet and overlooks the fit with the firm’s strategy and culture is the usual reason a senior appointment disappoints, and at this level the cost is measured in schemes, capital and reputation, not simply salary.
This is where specialism earns its place. Our consultants spend their time in the real estate market, so they understand the difference between a leader who creates value and one who rode a favourable cycle, and between a dealmaker and a genuine business leader. That judgement, applied at the briefing stage, is what produces a shortlist a firm can act on with confidence. It’s the same research-led discipline that runs through all of our wider executive search work.
Every real estate search follows a clear, research-led sequence, scaled to the seniority of the role and the business it sits in. A named consultant leads the engagement from first conversation to appointment, supported by our in-house research team, and the four stages below move in order, with timing shaped by the firm’s availability and the discretion the search requires.
Understanding the role. We begin with the leaders who own the appointment, building a clear picture of the firm’s strategy, the part of the market involved, the culture, and what the right person needs to achieve. For an investment or development appointment, that includes a candid conversation about track record through the cycle, not just in the good years.
Mapping the market. Drawing on our network and structured research, we identify the directors, partners, or leaders who genuinely fit, across competitor firms and adjacent parts of the property market. Senior moves in real estate are sensitive, so this stage is handled with particular discretion.
Approaching candidates. The strongest candidates are settled and well looked after, so they’re not responding to advertisements. Reaching them takes a credible, confidential approach and a clear reason why this firm and this role are worth the conversation, and the standing of our consultants in the market is what opens that door.
Shortlist to appointment. We present a considered shortlist, each candidate backed by a written profile covering track record, market specialism, fit against the brief, and our own assessment. From there we manage the process through interviews and any commercial assessment required, and on to offer and acceptance.
A real estate developer is the party responsible for taking a property project from concept through to completion, acquiring land or buildings, securing planning and finance, managing construction, and ultimately selling or letting the finished scheme. Developers range from individuals working on single projects to large companies running multiple major schemes at once. At a senior level, development directors lead this end-to-end process and carry responsibility for the commercial success of each scheme.
Real estate development broadly spans residential, commercial, industrial, and mixed-use schemes, each with its own commercial drivers and leadership demands. In the current market, a great deal of activity sits in living sectors such as build-to-rent and student accommodation, and in logistics, often through the repurposing of older office and retail stock. The skills that make a strong leader in one of these areas do not always transfer cleanly to another, which is why sector specialism matters in any senior appointment.
RICS, the Royal Institution of Chartered Surveyors, is the professional body that sets and regulates standards for surveyors and property professionals in the UK and internationally. It accredits qualified members, who use the designation MRICS or FRICS, and maintains the ethical and technical standards the profession works to. For many senior real estate roles, particularly in valuation, advisory, and surveying, RICS qualification is an expected credential.
Not in every case, but RICS qualification is the recognised professional standard and is required or strongly expected for many roles, especially those involving valuation, regulated advice, or sign-off. Some commercial and investment positions place more weight on track record and market relationships than formal accreditation. At senior level, the right balance of qualification and commercial experience depends on the specific role, which is something we clarify at the briefing stage.
Pay in property development varies widely with the size of the business and the scale of the schemes involved. Senior development directors at established firms typically earn a substantial base salary plus performance-related bonus and, in many cases, a share of scheme profits or carried interest, which can take total reward well into six figures and beyond. Reward at this level is closely tied to the commercial success of the projects an individual leads.
A property executive is a senior leader responsible for the strategy and commercial performance of a property business or portfolio, such as a managing director, development director, fund manager or head of asset management. The title spans the commercial roles that acquire, develop and manage assets as well as the leadership of advisory and surveying firms. In property executive search, it usually refers to appointments at director level and above, where the individual is accountable for capital, schemes or a team.
