What is Executive Search?

Executive search is the discipline of finding and securing senior leaders for the appointments that genuinely move the needle for an organisation: chief executive succession, board and non-executive director appointments, the appointment of a chief financial officer or chief technology officer, the leadership of a turnaround, the first senior hire after a private equity transaction. These are the moments where the wrong appointment carries a material cost, and where the right one defines a chapter of the company’s future. Executive search is the discipline built around getting those decisions right.

The work is sometimes called executive headhunting, and the two terms describe what is, in practice, the same craft. What distinguishes both from standard recruitment is the population of candidates the search engages with. The leaders most often suited to senior appointments are typically already in post, well regarded, and not visibly available. They will not see a job advertisement, and will not respond to an open application portal. Reaching them, persuading them to take a first conversation, and supporting them through the decision to move requires a discipline of its own, and that discipline is what an executive search firm exists to provide.

Our Executive Search approach

No two senior appointments are alike, and every Stone Executive engagement is shaped by the specific role, sector, and commercial context. The underlying process, however, follows a sequence we have refined over almost two decades of senior appointments, and which gives clients confidence in both the quality of the shortlist and the reliability of the timeline.

Brief development. The work begins with a structured briefing session involving the chief executive, the chair, the head of HR, or whichever senior stakeholders own the appointment. The brief covers not only the role itself but the strategic context, the cultural environment, the kind of person who will succeed, and, equally importantly, the kind of person who will not. A search anchored in a clear brief produces a strong shortlist; a search anchored in a vague brief rarely does.

Market mapping and research. We then build a comprehensive map of plausible candidates against the brief, drawing on our proprietary database, our network of senior contacts within the relevant sector, and structured public-domain research. For a typical senior search, the long list runs to between one hundred and three hundred named individuals, refined down through reference calls and network conversations into a manageable priority list.

Direct candidate approach. Candidates on the priority list are approached individually, by telephone or by considered written introduction. We do not advertise the role, we do not process inbound applications, and the first conversation is rarely a pitch. It is a discreet exploration of whether the candidate is at a stage in their career where they would consider a move, and whether the role aligns with their professional ambitions.

Shortlist and interview management. A shortlist of typically four to six candidates is presented to the client with detailed written profiles for each, covering career history, motivations, fit against the brief, and our independent assessment. We then manage the formal interview rounds, candidate communication, and any psychometric or referencing exercises that the engagement requires.

Offer, negotiation, and resignation. A senior appointment can still come apart at the offer stage, and we hold the process together through that period, managing compensation negotiation, supporting the candidate through resignation conversations with their current employer, and handling the inevitable counter-offers and last-minute questions that arise between offer and start date.

Reach into the wider candidate market. A retained search firm opens up a candidate pool far broader than any in-house team or contingent recruiter can practically access, including the senior leaders who are not visibly available, plus those who can be unlocked only through a relationship-led introduction. The breadth of that reach, accumulated over years of placements and relationships within a sector, is the single most valuable thing a search firm brings to a senior brief.

Quality over volume. A retained engagement produces a small, considered shortlist of leaders who have been individually assessed against the brief, rather than a longer list assembled to maximise the chances of one application landing. The commercial incentive of a retained engagement supports that depth of work, where the contingent model, paid only on placement, naturally favours speed and volume over scrutiny.

Confidentiality. Many senior appointments cannot be advertised, either because the incumbent has not yet been informed, because the appointment signals strategic information that the company does not wish to share with competitors, or because the role itself is sensitive. Retained executive search handles confidentiality as a core feature of the engagement, in a way that no advertised process can.

What is the difference between executive search and recruitment?

The simplest way to think about it is who the firm is working for. An executive search firm is engaged exclusively by the hiring client, and it focuses on a small number of senior, board, or specialist roles where the right candidate is rarely on the open market. A standard recruiter, by contrast, typically works on contingency across many roles for many clients, and depends on inbound applications and jobseeker traffic. The two models produce different shortlists, suit different appointments, and operate on different commercial terms.

How long does an executive search take?

A typical Stone Executive search runs for ten to sixteen weeks from kickoff to offer, with a further two to three months before the appointed candidate joins, depending on their notice period. Searches at chief executive or chair level often take longer, particularly where multiple stakeholders need to be aligned or where regulatory approval is required before appointment.

How are executive search fees structured?

Stone Executive’s retained executive search engagements are typically priced as a percentage of the appointed candidate’s first-year compensation, paid in three tranches: an initial instalment at engagement, a second when a shortlist is presented, and a final tranche on appointment. Fees vary by seniority, sector, and complexity of the brief, and are confirmed in writing at the engagement stage.
